Career development theories offer differing perspectives on how to view the individual developmental needs, organizational fit, and the career counseling process. Theories are used to help individuals find meaningful work that aligns with their traits, personality types, interests, values, and cultural contexts. As theories developed over time, they have shifted the focus from matching basic aptitudes and interests with job requirements to emphasizing the importance of finding satisfaction and meaningful work as integral to lifespan development.

The Big Five Career Theories
This paper reviews selected career development theories as well as theories specifically focused on retirement, with an emphasis on their application to retirement decisions and vocational behavior in multicultural populations. We provide specific recommendations for research and practice with the aim of helping practitioners and scholars conceptualize the current concerns older adults face in their working lives and during retirement planning. In the United States, due to the aging of the baby boomer generation, older individuals account for an increasingly large percentage of the population and the workforce AARP, ; Authors, this issue. As some older adults across cultures are choosing to stay in the workforce beyond the expected age of retirement, it is essential that theory and practice address the retirement process, whether or not it includes a transitional period afforded by either delayed or phased retirement or by bridge employment Authors, this issue. Existing theories include those focused on vocational development in general, as well as those focused specifically on retirement and aging. Each approach has its own areas of strength as well as limitations. However, most of these theories do not consider retirement as a career stage nor do they adequately address vocational concerns from a multicultural perspective.
Donald E. Developmental theories recognize the changes that people go through as they mature, and they emphasize a life-span approach to career choice and adaptation. These theories usually partition working life into stages, and they try to specify the typical vocational behaviors at each stage. In the s, when Super began to formulate his theoretical conceptions, differential psychology and the trait-and-factor theory permeated vocational counseling. The dominant assumption was that differing abilities and interests were crucial in determining occupational choice and success. For this reason, vocational counseling was seen primarily as a process of helping individuals match their abilities and other traits with those required by accessible occupations. Super recognized the valuable contribution of the trait-and-factor theory and the matching model to vocational theory and guidance practice.
